Esta pesquisa quantitativa analisou as perceções dos funcionários sobre diretores afro-americanos num distrito escolar público urbano de ensino básico e secundário. Muitos estudiosos da cultura acreditam que a raça é importante nas perceções dos funcionários sobre o seu diretor (Banks, 1991; Ladson-Billings & Tate, 1995; Lomotey, 1989). Frequentemente, diretores afro-americanos que lideram um grupo diversificado de funcionários em um grande distrito escolar público urbano do ensino fundamental e médio têm sua autoridade contestada e são vistos como líderes "insignificantes" (Sizemore, 1986). O modelo de Chemers (1995) sobre liderança integrativa descreve três categorias de liderança (imagem, dimensões relacionais e liderança) que são necessárias para uma pessoa liderar uma força de trabalho etnicamente diversificada.
