Abstract: Abstract of thesis entitled Chinese Work Behavior Scale (CWBS): Predicting counterproductivity of Chinese workforce submitted by PAK Sim, Tess for the degree of Master of Philosophy at the University of Hong Kong in 2003 Paper-and-pencil integrity tests which are widely used in the United States for personnel selection measure job applicants' proclivity towards counterproductive work behaviors. This thesis developed a new integrity test Chinese Work Behavior Scale (CWBS) uniquely for the Chinese workforce on the basis of neutralization theory (Sykes and Matza, 1957; Matza, 1964). Neutralization refers to a priori justifications for subsequent contraventions. It fosters counterproductivity by disengaging transiently the potential wrongdoer from the moral tie while maintaining the self-esteem. By neutralization techniques, conforming employees would be released to commit intermittent workplace misconducts. CWBS as a multidimensional inventory taps different types of workplace misdeeds namely property-, production-, politics- and aggression-wise deviance by this single underlying construct. The first version is 13-item long and moderately reliable ( = .73, N = 121). Counterproductivity so measured appears to be independent of job performance as hypothesized. The second version, being largely rewritten to improve discriminality of items was made with reference to the survey results of Chinese perception of workplace deviance. After online administration to 803 anonymous participants, this 27-item long scale of respectable reliability ( = .84) predicts up to 11% variance in participants' self-admitted workplace infractions. The theoretical deterrent 'apprehensiveness' to neutralization was tested and appears feeble. Implications and limitations of this thesis are discussed. In particular, this thesis contributes to the research by exploring a new theoretical basis for the development of integrity tests and introducing a new Chinese language inventory of this kind.
